Until recently, I did not know the answer to this question myself. I was lost when choosing a career. Then, I read about civil engineering, an occupation involving the construction of buildings, roads, and bridges. As I looked farther into civil engineering, I liked many of the other aspects involved with the career. Although the education will be difficult, I have determined that civil engineering is the career that I want to pursue. What is civil engineering? This career can not be defined using just a few words. The many obstacles that civil engineers must overcome cover a vast area of responsibilities. Civil engineers conceive, plan, construct, and operate facilities that meet basic human needs and reach out toward the realization of societys most noble goals (Auburn 106). Civil engineers solve real world problems with the combination of applying mathematics and natural sciences (Hagerty and Heer 2-3). Upon deciding to pursue a career in civil engineering, I must have many attributes that help me decide for myself if I am right for this career. Probable civil engineers can be found occupying their childhood time with mechanical toys and structural sets instead of traditional toys. These people will get enjoyment from planning, designing, and constructing works or facilities. They also have the ability to see how intelligent use of nature has made our civilization today possible and have the desire to want to improve it (Golze 41). As a child building blocks filled my toy chest, and erector sets filled my playroom. I loved the challenge of building things and making things work. A young passion for the work of a civil engineer leads me to believe I could succeed in this field. The education of a civil engineer deals mainly with math and natural sciences. The first four semesters of curriculum required, which I will take at Northeast Alabama Community College, are the basics such as Calculus I - IV, differential equations, statistics, English, history, literature, speech, chemistry, and physics (Northeast 40). After completion of the requirements at Northeast Alabama Community College, I plan to attend Auburn University. Auburn Universitys institutional mission is to prepare students for the ethical practice of civil engineering (Auburn 106). When beginning my studies at Auburn University, I will be required to take classes that go even deeper into civil engineering. Classes such as hydraulics, statics, and water treatment, are required to give an engineer a base to help solve problems in real world situations (Auburn 106). By taking classes such as these, I will be more prepared to face any problems encountered on the job. At many schools, students are able to study and gain work experience at the same time through cooperative programs. These programs allow students to get a first-hand look at experiences related to the job while still pursuing their education in that career. The close relationship between the school and the industry is important because both continue to educate the student (Hagerty and Heer 47-50). After completing my requirements at Northeast Alabama Community College, I plan to attend Auburn University and enter its cooperative program and engineering school. I hope that the knowledge I will gain from both institutions will lead me into a successful career as an engineer. Civil engineers use their knowledge of material science, engineering theory, and economics to devise, construct, and maintain our physical surroundings. The work duties depend on many different areas of specialization in engineering. A structural engineer, who is concerned with loads to which the structure is exposed, must calculate the maximum load that the structure can hold. On the other hand, a public works engineer must anticipate and be responsive to social needs. A company will start a young, inexperienced engineer out with few responsibilities. As the engineer gains experience, he or she will also gain additional responsibilities (Hagerty and Heer 89). The practice of civil engineering pays the lowest salary of all engineering fields. However, over the past few years, civil engineering graduates have seen a 2.7 % increase in their starting salaries. The average annual starting salary, according to an article in the Memphis Business Journal, is $30,618 dollars (Scott 4). Those who pursue a career in civil engineering do not make their decision based on salary. These four factors are economic, technological, socio-cultural and political. After checking the performance of the employees the organization HR gives pay of performance to them who performed very productivity to gain the sustainable competitive advantage as well as the strategic goals of the organization. The incentive pay could be in the form of bonuses, share, debenture etc. Tesco:- Tesco is the world 3rd largest retail company in the retail chain. The HR of tesco plays very vital role to achieve the strategic goals of the organization as well as to remain the tesco in the sustainable competitive advantage. Tesco HR gives the incentive pay to their staff after check the performance in the form of share and bonuses. (Interview) Training and Development: The main practice of HR is training and development of employees. Training is very important and vital for the employees because with the help of training HR tell to the employee regarding the job task etc. Training give the idea to the employee that when to do, how to do, a trained employee can perform their duty very efficiently which is very beneficial for the organization to achieve the strategic and continuously competitive advantage. This is possible with the help of HR training practice. Asda:- Asda is the American company but established in Britain. The HR of Asda is playing very essential role for the Asda to gain the sustainable competitive advantage in the UK as well as company strategic goals. The main role of HR in Asda is to train the staff according to the job. Asda has multi skills staffs. They can work anywhere, any place in the store. This is very helpful for Asda to reduce the staff cost as well as to achieve the competitive advantage. Individual Bargaining:- The concept of individual bargaining is between employee and employer no union involve in this bargaining, in the individual bargaining the employer take more potency rather than the collective bargaining. According to Flanders the individual bargain (agreement) between the employer and the employee, and which is given legal status in the form of an employment contract, provides for an exchange of work for money.(1986) Mostly the individual bargaining is based on when any new contract is take place between employer and employee this contract can be organization new terms and conditions, wages and job timing, eventually in individual bargaining mostly employer is on benefit side as compare to collective bargaining. Examples of collective bargaining and individual bargaining:- Pakistan Tele Communication Limited(PTCL):- In 2006 PTCL workers union which is also known as PTCL announced the strike, the strike is based on that PTCL is reducing the staff as well as not increasing the wage and not increasing the pensions. The PTCL union president Choudhry Manzoor came with three demand which we discussed above. But the management of PTCL denied the three demands but after 15 days both parties announced the content of deal, after this deal the president of PTCL union Choudhry Manzoor took the strike back. This deal is known as collective bargaining agreement between PTCL management and PTCL workers union. In this agreement management of PTCL accepted the three demands.( telecompk.net) British Telecom (BT):- In the British telecom there was confliction regarding the wage between the BT worker union (CWU) and the management of the BT. the confliction started when the BT CEO Ian Livingstons took triple bonus in current year 2010 because of company performance financial recovery. The increased in bonus from à £343000 to à £1.2 M in current year and the total salary of CEO is from à £1.2M to à £2.1M as well as 2% also increased in basic salary which is mentioned in the BT annual financial report. The BT union (CWU) demanded 5% increase in pay and BT management offered only 2%. When the negotiation was not going to success the CWU gave the call of strike. It was happen after 23 years. Both parties at 9th July 2010 through collective bargaining agreement settled the pay rise of 3% until 2013. When both parties announced the content of deal the BT share were rise up 3p or 1.9% which was very good sign for BT. The reason of strike was low wage, lack of working hours as well job protection. The negotiation is being held between the owner of the association and union. But the owner denied all the demands of the unions. The union once again called the strike on 5th July until our demand will not be accepted. The owner and union again negotiated. The owner accepted the whole demand and both parties are settled on an agreement. British Airways (B.A):- The confliction between cabin crew works union which is known as unite and B.A since last 14 months. The confliction between two parties started, when B.A cut off the cabin crew workers to reduce its expenditure. This situation was worst when B.A staff went on strike. The B.A took the disciplinary action as well as sacked the many workers whos are the member of unite union. B.A offered on 25th June 2010 was 2.9% rise next year and after year 3%. But the union did not accept this offer and also gave new date of strike which is in September 2010. Due to this reason B.A shares value day by day are going down in to the market. The owner of the company Rizwan Hameed and PWU union leader Asif Ghori negotiated and settled the agreement of 5% rise of basic salary of every worker. After this agreement PWU union leader suspended the strike. (Personal Experience) Bangladesh River Worker:- At 16th May 2010, the Government Minster of Dhaka signed an agreement with the leader of union. After this agreement the union leader Ashikul Islam said call of the strike. The demand was from the union leader which the Government Minster agreed was remove all the criminal cases and realise the entire worker. Increase the pay scale 50% to 100%, bonuses for all workers, BOSS Plastic Company strike:- In Pakistan many companies do individual bargaining when we go for job regarding the pay, working hours, bonuses, holidays etc. BOSS is a company which make the plastic furniture. Every employee of BOSS has individual and separate agreement which is mostly done according to the owner desires. In this agreement no union is involved all the terms and conditions set the employers. The agreement which is done without the involvement of union is called individual bargaining agreement. BBC:- In April 2010 BBC offered increase in pay à £300 to the Bectu. The union of its IT worker welcome this offered and cancelled the industrial action (Karl Flinders, 2010) Royal Dutch Shell:- The steel worker united union said that they reached a tentative agreement with the Royal Dutch Shell, this move avert the possible strike and handle the U.S crude oil refining capacity. The union announced that new pack become standard wage, benefits for the workers and good working condition for all 3000 refinery workers whos are the member of union as well as working in U.S (Steve Gelsi, 2009) Royal Mail:- In March 2010 there is an agreement signed between Royal mail and its union worker to finish the long term conflict/ dispute which was job cut and over pay, regarding the new agreement there was rise 7% in the workers wage. 1.0 Opportunities and dangers to be considered by the Army in externalising the recruitment processes. a. Preston (2012 P.36) shows how the two-way process of recruitment ââ¬Ëshould be as much about the applicant finding out whether the business is right for them as about whether they are deemed acceptable by the businessââ¬â¢. c. Having employment opportunities for the soldiers who are being made redundant will allow the knowledge and experience of ex-soldiers to remain forefront of recruitment helping recruiting the right person be more effective. An explanation by Preston (2012, P.36) tells us how if ââ¬Ëappointees donââ¬â¢t fit then profitability is affectedââ¬â¢; this key can show that the benefits of externalization will bring spending cuts by selecting only the right persons increasing retention. d. Being seen as ââ¬Ëperverseââ¬â¢ is a danger because if the Army gives a bad image of high staff redundancies while spending highly on hiring this could be open to stereotypic views as Preston explains ââ¬ËMany people are deterred from entering certain professions because of general stereotypical images which exist in their society or cultureââ¬â¢ (2012, P.38). Interviews ââ¬â Used to understand key facts of the job and recruit for either parties and determine suitability to one another. This method is an opportunity the Army can utilize to lay out main facts of what they have to offer. Itââ¬â¢s also a chance for the recruit to decide whether or not they are happy with the opportunities. The advantage to the Army using this method would remove unexpected expectation at an early stage reducing cost from training soldiers who realized itââ¬â¢s not what they thought at a later stage. The disadvantage however would be that interviews are seen as ââ¬Ëtoo subjective to the individual and place a ââ¬Ëcloudââ¬â¢ over an individualââ¬â¢s ability (Preston, 2012 P.43) Tests ââ¬â Used to measure a personââ¬â¢s ability and aptitude relevant to the job. This Method would allow the Army to see suitability of potentials under set tests giving a further indication on whether the Army is a job the candidate is suitable for before subjecting them to full training further reducing cost at an earlier convenience. Preston (2012) also explains that this can also be a way to reduce inherent subjectivity of the interview method. This method has disadvantages of not being able to incorporate all what the Amy needs to see as some areas of the Army require more subjective tests. This can increase costs if at a later stage the applicant is found unable to cope with certain areas of the job and pulls out. Assessment Centre ââ¬â Can show the applicant in certain situations relevant to the job. This shows the Army the recruits in a role play scenario or group activity which can indicate the applicantââ¬â¢s ability under a selection of techniques in multiple combinations. This can incorporate a more subjective assessment of the individual so it can be determined further whether the Army can offer a position to the recruit. This would help the Army in selecting those who are of correct skill level generating more quality recruits increasing retention. However the assessment centers only provide the Army with a short insight to certain scenarios as the Army is a specialized area of recruitment the individual cannot be seen faced with all possible problems the recruit may encounter asà a soldier. 3.0 Recommendations for organising induction and socialisation of newly hired soldiers to enhance retention. Induction is whereby a new recruit is welcomed into the organisation through a short term introduction to areas shown by Preston (2012, P45) like what their job description is, whatââ¬â¢s expected of them or underlining policies and procedures. Such inductions are critical to the Army as it helps new recruits become accustomed to their surroundings and allows them to adopt the organisational culture and written rules helping them understand what is expected and what is accepted. Typical activities include group welcoming (showing videos), simple team working (to help get to know each other) and tours of the premises (to learn the surroundings). Socialisation is a long term process shown by Preston (2012) to ââ¬Ëhelp understand in terms how the newcomer makes sense of the business and their role within itââ¬â¢. This would be of importance to help the Army ensure the recruits are following the correct procedures and polices but also helping to keep track of the recruitââ¬â¢s process ensuring they are settling in and managing well. To help the activities could include meetings to see the recruitââ¬â¢s progression, group socialising to help with settling, appraisals to show they are doing well and promotions to help encourage further progression. To help improve retention and reduce dropouts induction techniques recommended would be having already serving soldiers at a welcome day to have questions asked and stories from first hand experiences. As documented by Harding (2011) in the case study ââ¬Ëthe most effective recruiters were young soldiers who had already served on operationsââ¬â¢. This could expel any rumors and help new recruits understand the demands of Army life at an early stage. This technique would also allow the introduction of policies and procedures and what to expect. Using mentoring as a socialising technique would give recruits quantitative information based on their progression into the business and how well they are integrating into theà role. This information can be persuading for new recruits to show them they are on the right track and doing well, resulting in increased momentum and a desire to keep going. As Preston (2012) says ââ¬Ësocialisation is understanding how the newcomer makes sense of the business and their role within itââ¬â¢. Mentoring through the early stages can keep track of the recruit and provide them with the help and support to succeed in turn, reducing dropouts and increasing quality recruits. The work place HRM polices and business cultures can be dramatically different from business to business and different people have different views on them and how they incorporate them into their working lives.
